Item type:Publication, The Age of Datafication: Balancing Employee-Leader Vulnerability, Trust, and Responsibility in Datafied Pay for Performance Systems* All authors contributed equally This study investigates how vulnerability emerges in trust relationships between employees and leaders after implementing a datafied pay-for-performance technology. Using a dual perspective approach, we analysed 21 interviews with employees and their leaders. Our findings suggest that datafication technology introduces new forms of vulnerability for both employees and leaders. Based on Weibel et al.'s (2023) vulnerability framework, we develop a four-stage model of employee-leader vulnerability and trust. Initially, employees experience discontinuity vulnerability, prompting a re-evaluation of trust. Next, they perceive socio-emotional vulnerability, in response to which they expect their leaders to assume responsibility. However, leaders behave in a responsibility-averse manner, using HR technology to deflect responsibility back onto employees. As a result, employees experience a trust breach leading them to lower their overall trust towards their leaders. We contribute to the literature on trust, HR-technology, and responsible leadership by offering insights on managing employee-leader vulnerability in datafied workplaces.Type:conference paper - Some of the metrics are blocked by yourconsent settings
Item type:Publication, Unleashing Employee-Employer Trust: The Uncharted Influence of Responsible Leadership in Technology-Permeated Workplaces(HICSS- 57; Hawaii International Conference on System Sciences, 2024-01-03); ;Simon SchafheitleDespite significant interest in employee-employer trust and because of its exposed role for the successful use of technology, our current understanding of this phenomenon remains limited. Therefore, this study examines variations in the quality of employee-employer trust within technology-permeated workplaces from the employee perspective. We conducted semi-structured interviews with employees (n=15) from two salient trust cases (calculative vs. identity-based) in technology-permeated workplaces and identified leadership responsibility, employer communication, and organizational culture as critical factors shaping the trust relationships. Our findings reveal that leaders in the identity-based trust case communicate employers' values and purpose during technology deployment more effectively compared to the calculative trust case. Additionally, the responsibility orientation of leaders emerged as a pivotal factor influencing the quality of employee trust. Our data suggests that a stakeholder-oriented approach to responsibility strengthens trust in technology-permeated workplaces, while prioritizing an instrumental responsibility orientation undermines it. Trauma-informed physical activity programs counteract these impairments by promoting a sense of safety, reducing anxiety and stress responses, and strengthening self-regulation skills. The foundation of trauma-informed programs is the creation of a safe environment, trustful interactions, and a consistent focus on resources.
