The Impact of Entrepreneurial Founding Teams on Venture Performance: Research on Startups in Germany

Abstract
To date, most studies have evaluated the impact of founders on venture performance using financial measures such as growth in sales and profitability. This is surprising, since entrepreneurs are often motivated by non-pecuniary benefits and startups typically lack substantial sales and profits in the early stages of development. For this reason, this study proposes a different approach to evaluating venture success which uses the ability of founding teams to reach entrepreneurial milestones. Many founders, regardless of the sector their startup is operating in, set similar objectives for the company which they aim to accomplish using a given level of resources. Influenced by prior research contributions in the field of entrepreneurship, the author uses a qualitative approach in this dissertation to investigate the impact of founders and founding teams on venture performance. Three qualitative studies (n = 58) are undertaken in which investors, founders, and founding teams from the German startup ecosystem participate in individual and group interviews. This allows for the development of a conceptual framework for evaluating performance. This framework consists of individual dimensions, such as the founders background, motivation, previous experience, skills, goal setting habits, and personality traits, alongside the procedural elements of founding teams and examines the role they play in the process of venture development. Findings from these studies indicate that founders must possess certain attributes and traits and founding teams must contain specific procedural elements during the different stages of a startups development. The author uses these findings to subdivide the process of venture development into three phases: doing, managing, and leading. Within each stage, entrepreneurs should not only possess distinct attributes and skills but should also focus their resources on achieving a small number of selected milestones. Evidence further indicates that securing capital investment and hiring new employees are the most significant objectives for many startups, and that the founders attention throughout the entire development process is necessary to achieve these milestones. The insights from this dissertation contribute to further improving investors decision-making heuristics and highlight the attributes and traits founders need to possess to be successful.

Vorherige Studien haben den Einfluss von Gründern auf den Unternehmenserfolg vor allem anhand finanzieller Kriterien wie Umsatzwachstum und Rentabilität bewertet. Dies erscheint überraschend, da Gründer häufig über nicht finanzielle Vorteile incentiviert sind und zudem viele Startups zumindest in der Entwicklungsphase weder bedeutende Umsätze noch Gewinne aufweisen können. Die vorliegende Arbeit verfolgt einen alternativen Ansatz und bewertet Erfolg anhand der Fähigkeit von Gründerteams, ihre unternehmerischen Meilensteine zu erreichen. Viele Startups, unabhängig von der Branchenzugehörigkeit, setzen sich ähnliche Ziele, welche sie mit Hilfe der vorhandenen Ressourcen erreichen möchten. Aufbauend auf vorherigen Erkenntnissen aus der Unternehmerforschung, verwendet der Autor in der vorliegenden Dissertation einen qualitativen Ansatz, um den Einfluss von Gründern auf den Unternehmenserfolg zu untersuchen. Dies geschieht in drei qualitativen Studien (n = 58), bestehend aus Einzel- und Gruppeninterviews mit Investoren, Gründern und Gründerteams aus dem deutschen Startup Ökosystem. Daraus lässt sich ein Schema ableiten, bestehend aus Einzeldimensionen wie Hintergrund, Motivation, vorherige Erfahrungen, Fähigkeiten, Zielsetzung und Persönlichkeitseigenschaften von Gründern. Zudem ist es möglich, den Einfluss prozessualer Elemente von Gründerteams auf den Unternehmenserfolg zu bestimmen. Die gewonnenen Erkenntnisse zeigen, dass je nach Entwicklungsphase des Start-ups unterschiedliche Attribute und Merkmale von Gründern sowie prozessuale Elemente von Gründerteams den Unternehmenserfolg positiv beeinflussen. Dies ermöglicht dem Autor den Prozess der Startup Entwicklung in die Doing-, Managing- und Leading-Phase zu unterteilen. Zusätzlich bedarf es in der jeder Phase die Fokussierung auf ausgewählte Meilensteine. Es zeigt sich, dass für viele Startups die Beschaffung von Investitionskapital und die Einstellung neuer Mitarbeiter zu den wichtigsten Zielen innerhalb der Entwicklung zählen. Die gewonnenen Erkenntnisse tragen dazu bei, die Entscheidungsheuristiken von Investoren zu verbessern, und zeigen zudem, welche Gründereigenschaften den Unternehmenserfolg nachhaltig beeinflussen.
