FREEDOM TO FLOURISH: A Radical Transformation of Work

Abstract
In this engaging session tailored for HR and business leaders, we explore how to build sustainable, responsible organizations where individuals can truly thrive. Drawing on three years of in-depth research, the discussion features a CEO, an HR Director, and Transformation Consultants who share valuable insights into the limitations of traditional performance management and offer a transformative path forward.

The conversation begins with a challenge many CEOs face today: balancing financial goals with leaving a positive legacy in a world marked by social and environmental crises. We highlight how traditional people management, often despite good intentions, falls short and can negatively impact employee well-being. Common practices such as target setting, feedback systems, performance appraisals, and variable pay can stifle creativity, erode intrinsic motivation, and encourage unhealthy competition and unethical behaviour.

In order to leverage HR practices to turn businesses into a force for good, we examine the concept of business ideology and its profound effect on organizational character. We introduce four organizational archetypes, from the traditional "red" hierarchy to the purpose-driven "purple" community, analysing their impact on people management and social flourishing. We argue that real flourishing requires a shift away from profit maximization to focus instead on social value, mutual freedom, and the cultivation of organisational character.

The session concludes with the introduction of the Flourishing Manifesto, offering a set of guiding principles for HR professionals to transform their organizations into forces for good. The manifesto advocates for a more humane, purpose-driven approach to performance management, emphasizing that HR leaders are uniquely positioned to foster business transformation by challenging outdated business ideologies, leverage leadership development and selection, and promote practices that prioritize employee well-being and social responsibility. This requires a shift in the role of HR from "business partners" to "excellent brokers" - making a firm commitment to create a world where businesses contribute to the flourishing of individuals, organizations, and the planet.
