Abstract
The research project develops an explanatory model of how owner-CEOs achieve outstanding effectiveness. The author conducted a grounded theory study following the constructivist paradigm. The study builds on qualitative, explorative interviews with entrepreneurs from Germany and Switzerland. The cumulative company turnover of the study participants corresponds to more than one percent of the German Gross Domestic Product. Large family businesses are particularly fascinating for effectiveness researchers as their owner-CEOs reflect intensively on personal effectiveness. As a first result of the research project, the author identifies a common focus driving the observed effectiveness transformation. This outlier focus is operationalized as the continuous search to deliver a unique and non-substitutable value proposition. The second result of the study is a multi-stage model breaking down the process of effectiveness transformation into three tangible levels. At the highest level of effectiveness, outlier effectiveness is achieved. Challenges for reaching the third level include recognizing and acting according to Defining Moments or the willingness to constantly question fundamental assumptions about one's role in the company. The grounded model extends the current theoretical understanding of how owner-CEOs build organizational resources and dynamic capabilities. Practitioners receive a framework for reflecting on value creation and a step-by-step guide to increasing entrepreneurial effectiveness. Moreover, the study offers best practices for transferring capabilities into an organization.

Das vorliegende Forschungsprojekt liefert ein Erklärungsmodell, wie Eigentümer-CEOs herausragende Effektivität erreichen. Es wurde eine Grounded-Theory-Studie in konstruktivistischer Tradition aufgesetzt sowie qualitativ-explorative Unternehmergespräche in Deutschland und der Schweiz geführt. Der kumulierte Unternehmensumsatz der Studienteilnehmer entspricht dabei mehr als einem Prozent des deutschen Bruttoinlandsprodukts. Grosse Familienunternehmen sind im Kontext der Effektivitätsforschung besonders interessant, weil sich deren Eigentümer-CEOs intensiv mit der eigenen Effektivität auseinandersetzen. Das erste Ergebnis des Forschungsprojekts ist die Herleitung und Beschreibung eines gemeinsamen Fokus, welcher als zentraler Treiberfaktor der beobachteten Effektivitätstransformation zu Grunde liegt. Der Outlier-Fokus beinhaltet das Streben nach einem einzigartigen und nicht-substituierbaren Wertbeitrag. Das zweite Ergebnis der Studie ist ein mehrstufiges Prozessmodell, welches die Effektivitätstransformation in drei konkrete Einzelschritte herunterbricht. Auf der höchsten Effektivitätsstufe wird Outlier-Effektivität erreicht. Herausforderungen zum Erreichen der dritten Stufe sind dabei u. a. das Erkennen und Handeln nach Defining Moments sowie die Bereitschaft, fundamentale Annahmen zur eigenen Rolle im Unternehmen fortlaufend zu hinterfragen. Mit dem Grounded-Modell erweitert die Studie das bestehende Theorieverständnis, wie Eigentümer-CEOs organisationale Ressourcen bzw. dynamische Fähigkeiten aufbauen. Praktiker erhalten ein Framework zur Auseinandersetzung mit dem eigenen Wertbeitrag und eine Schritt-für-Schritt-Anleitung zur Steigerung der eigenen Effektivität. Darüber hinaus werden konkrete Best Practices aufgezeigt, wie der Fähigkeitentransfer vom Eigentümer in die Organisation gelingt.
